MANAGING in the

NEW WORLD

Google took on an assignment to understand the reasons that make for the best collaboration within teams. For this, Project Aristotle was launched, headed by the director of the people analytics division. More than 180 teams have been studied, while around 200 interviews have been conducted. In addition, psychologists from top universities such as MIT, Union College and Carnegie Mellon have also pitched in with their own ideas on this. Five traits were observed among the best of teams, starting with dependability. This is followed by a clear structure and clarity at work. Each member has a meaning to his/her work. The group is acutely conscious of the impact their work makes. Another key tenet in talent management deciphered was the psychological safety the team members had with this particular set of people besides them, which all teams will not be able to replicate.

A lot of people are genuinely in need of advice or inspiration. This is why millions tune in to inspirational talks, download such podcasts, hire personal coaches or attend specific management training exercises for the same. However, a lot of the effective wisdom transfer should ideally take place at work, but this is unfortunately not happening. One way to make this happen would be through mid-morning wisdom talks as done at the Zappos All-Hands setting. Each company must identify some “wisdom workers”, the kind whose experiences can help guide the others. This identification needs to be done by someone really good at talent management. A mutual mentoring programme needs to be developed intra-generation. Here millennials will coach Gen X-ers or Boomers and likewise there will be a role-reversal. Taking a cue from Airbnb, an Employee Resource Group (ERG) must be formed to focus on practical wisdom.

It is well-known through multiple studies now conducted that multicultural teams boost creativity, which in turn is ideal for stimulating business innovations. However, what is less well-known is the process of doing it. As, instead of the benefits, a situation may even arise where the linguistic and cultural barriers lead to outright conflicts. That is where the role of cultural brokers becomes especially important. So, a study was conducted by a team from INSEAD to gauge this process. There are two kinds of such brokers- cultural insiders and cultural outsiders. The former, are those who share some cultural background common with members in the group, while the latter belong to a totally new community. It was realized during the study that the effectiveness of both these groups is equal when it comes to fostering positive collaboration. There also exist two kinds of such brokerage, which are the integrating and eliciting styles. Interestingly, it was found out that cultural insiders preferred the integrating style, while the outsiders elicited ideas from elsewhere. The cultural differences are never navigated in isolation. Some cultural brokers emerge naturally.

Most companies have taken profits and the bottom line as the only markers to measure their success. However, in the long-run, aspects such as compassion, gratitude and pride for the team make a huge impact on the overall well-being. Google took on a research assignment in a project titled Oxygen to study the managerial qualities most suited for team success. The results were that qualities around character and grit are more important than previously thought so. These emotions highlighted at the beginning lead to improved social bonds. The right talent management practices in turn also lead to enhanced employee loyalty, patience, perseverance and eventually productivity. These qualities also future-proof oneself against changing business priorities, as such people can adapt to varying requirements.
